You've read the frameworks, and you still freeze the second the conversation turns real.

You know the steps. Name the issue, stay curious, pause before you react. Then the person crosses their arms, their voice changes, and every step you memorized disappears. You hear yourself softening, hedging, talking around the thing you came to say.

What most managers do.

They go looking for one more article. One more model, one more script that will finally make the hard part feel safe. But reading about a conversation and having one are different skills. You can study swimming all winter and still sink the first time you're in the water. The gap is not knowledge. It is reps.

What actually works.

You practice the conversation before it counts. Out loud, with a real person, in a room where getting it wrong costs you nothing. You feel the resistance, watch someone react, and try again until the calm holds under pressure.

One operations manager at a manufacturing firm in the GTA told me she had rehearsed a termination in her head for a week.
